<p id="ember61"><strong>What we know before the BIG BANG Festival &#8211; and what we want to clarify</strong></p>



<p id="ember62">The world of recruiting never stands still &#8211; and certainly not when it comes to the use of AI. Tools for automated candidate searches, matching algorithms, interview analysis via video AI or chatbots in applicant dialog: The list of new possibilities is getting longer and more complex. But with all this progress, the same question arises again and again: which of these are really helpful in everyday life?</p>



<p id="ember63">We will be taking this question with us to the BIG BANG AI Festival in Berlin in September (<a href="https://bigbangfestival.de/">https://bigbangfestival.de</a>)</p>



<p id="ember64"><strong>Between curiosity and sensory overload</strong></p>



<p id="ember65">As an executive researcher, I experience the challenges in recruiting on a daily basis: A shortage of skilled workers, confusing markets, rising expectations from applicants &#8211; and enormous time pressure on the company side.</p>



<p id="ember66">At the same time, we are experiencing AI hype that promises a lot: more efficiency, better decisions, scalable processes. But how much of this really works in regulated industries such as pharmaceuticals or medical technology? And where are the pitfalls &#8211; for example in terms of bias, data protection or acceptance within the team?</p>



<p id="ember67"><strong>These are the questions we will be asking at the festival</strong></p>



<p id="ember68">The BIG BANG KI Festival will bring over 6,000 participants, 250 speakers and tech innovations to Berlin on September 10 and 11 &#8211; an ideal setting to engage in an exchange with a clear view and critical thinking.</p>

<p id="ember70">&#8211; Which AI tools deliver real added value in recruiting?</p>



<p id="ember71">&#8211; How can new solutions be tested in a meaningful way &#8211; without turning everything upside down?</p>



<p id="ember72">&#8211; What are good criteria for evaluating tools (e.g. integration, fairness, user-friendliness)?</p>



<p id="ember73">&#8211; What are the new requirements for recruiters themselves?</p>



<p id="ember74">We don&#8217;t just want to consume trends &#8211; we want to classify, examine and test them.</p>

<p id="ember61"><em>In the first part of our article, we highlighted the growing importance of skills-based recruiting. But how can this concept be implemented in practice? And what challenges are associated with it?</em></p>



<p id="ember62"><strong>From requirements profile to skills matrix</strong></p>



<p id="ember63">The transition to a skills-based approach requires a fundamental change in perspective: the focus is no longer on the traditional career path, but on the skills that are actually available. This involves the use of a skills matrix that specifically defines the skills relevant to a position &#8211; regardless of how and where they were acquired.</p>



<p id="ember64"><strong>New selection process: AI-supported analyses and simulation-based assessments</strong></p>



<p id="ember65">Traditional application folders are becoming less important. Instead, evidence-based procedures are gaining relevance. Skills mapping helps to precisely identify key competencies. Simulation-based assessments allow candidates to be observed in real-life scenarios. Data-based skills analyses create a more objective basis by incorporating existing work samples, structured case studies or digital footprints.</p>



<p id="ember66">Executive researchers routinely use these tools for the benefit of their clients, supplementing their own expertise to precisely identify skills and potential &#8211; always in the context of the vacant position and the specific corporate culture.</p>



<p id="ember67"><strong>Challenges in implementation</strong></p>



<p id="ember68">As promising as the concept is in theory, its implementation is challenging. One key point is the necessary cultural change. In many companies, the focus on formal qualifications is deeply rooted. The traditional screening of CVs conveys a sense of security &#8211; a rethink in HR departments and specialist areas is therefore essential.</p>



<p id="ember69">The measurability of skills also poses a challenge. While qualifications or professional experience are clearly documented, the assessment of skills requires reliable yet flexible methods. Competency models that are too rigid can overlook individual strengths, while purely subjective assessments are prone to bias.</p>



<p id="ember70">Added to this is technological integration. New analysis tools and AI-supported systems must be seamlessly integrated into existing HR processes in order to utilize their benefits efficiently.</p>



<p id="ember71">Last but not least, regulatory aspects play a role. In some markets and industries, traditional requirement profiles are enshrined in law. Companies must therefore ensure that new methods meet both internal compliance guidelines and legal requirements.</p>



<p id="ember72"><strong>Conclusion</strong></p>



<p id="ember73">Skills-based recruiting can help companies to identify talent more precisely &#8211; provided that the methods are used professionally. Executive research combines analytical tools with human expertise and strategic advice. The result is a sustainable selection process that goes beyond short-term trends.</p>

So here we go: Over the past 12 months, the Executive Search landscape has undergone a remarkable transformation, and the winds of change are set to continue shaping the industry in 2024. For me, the heartbeat of this evolution resonates with the profound integration of technology — especially the seamless fusion of artificial intelligence (AI) and data analytics. This not only enhances our ability to identify and assess candidates but propels us into a future where client expectations are dynamic and demand a faster, more cost-effective approach. Here’s what I expect to be dominating the next year for our industry:</p>



<p id="ember48">1. <strong>Embracing Technology: </strong>Technology, particularly the integration of AI and data analytics, has become the driving force behind the metamorphosis in Executive Search. Beyond the traditional realms of Diversity and Inclusion and Globalization, I&#8217;ve witnessed firsthand the shift in client expectations towards quicker and more cost-effective solutions. Adapting to these changing dynamics is a personal challenge, and I believe leveraging technology while maintaining a human touch is the key to success in 2024.</p>



<p id="ember49">2. <strong>In-Demand Industries and Functions:</strong> In my specialization in the MedTech, Pharmaceuticals, and Biotech sectors, the demand for executives with expertise in research and development, regulatory affairs, and commercialization has been on a steady rise. Additionally, there&#8217;s a palpable need for executives proficient in Energy and Sustainability—an exciting trend that I anticipate will continue shaping our searches in 2024. Personally, navigating these industry nuances adds a layer of excitement to the challenges we face.</p>



<p id="ember50">3. <strong>Compensation Trends: A Human-Centric Approach:</strong> Beyond the figures, the compensation landscape for executives is undergoing a shift in 2024. It&#8217;s more than just &#8222;high&#8220; compensation; there&#8217;s a noticeable shift towards a more creative approach. Talented individuals are placing emphasis on factors like transparency, remote work options, and achieving a better work-life balance. It&#8217;s not just about the paycheck; it&#8217;s about fostering a workplace culture that aligns with personal values.</p>

Continuous Learning and Development have become not just professional goals, but personal pursuits. An agile approach towards processes and candidates is not just a strategy; it&#8217;s a personal commitment to adapting to the ever-changing dynamics of the modern workplace.</p>

While these technologies are invaluable in streamlining processes and gaining insights, I hold steadfast to the belief that human connection remains irreplaceable. Amidst the whirlwind of innovation, meaningful conversations, whether framed as coaching sessions or casual coffee talks, anchor us in our shared humanity.</p>

For me, it&#8217;s a personal exploration of a landscape where technology and human connection intertwine. Adapting to change, understanding industry nuances, and embracing innovative HR trends are not just professional pursuits—they&#8217;re personal commitments to navigating the evolving landscape with resilience and authenticity.</p>

In a rapidly changing business landscape, it&#8217;s crucial for companies to adapt and stay ahead of the curve. <p>The world is big and complicated. And the wider we search for the best candidates, the more things become important for a perfect fit. It can make the fit even better, the search more promising but the pitfalls are ever so illustrious. Let’s take a very simple example: A Finnish CEO might have a totally different idea about the perfect cultural fit than the Swiss executive search agency. And Finland and Switzerland don’t seem that far apart, right? Well, until the candidate arrives and hugs all the people in the conference room…</p>



<p>In today&#8217;s interconnected world, organizations are increasingly operating on a global scale and finding and hiring talent has expanded beyond borders. Which leads to a growing importance of the anyway often overlooked yet crucial aspect of hiring: the cultural fit. The concept of cultural fit goes beyond just assessing a candidate&#8217;s skills; it delves into how well an individual aligns with the company&#8217;s values, work environment, and the diverse cultures within an organization.</p>



<p><strong>The Importance of Cultural Fit in International Searches</strong></p>



<p>A harmonious cultural fit has a range of benefits for both the employee and the organization. Diverse teams bring fresh perspectives and innovative ideas to the table. However, for these teams to function effectively, there needs to be a sense of cohesiveness that bridges the cultural gaps. Cultural fit ensures that employees can collaborate seamlessly, understanding each other&#8217;s working styles and communication patterns. A culturally aligned employee is more likely to adapt quickly to the work environment, reducing the learning curve and increasing overall productivity. They are also better equipped to navigate challenges arising from cross-cultural interactions.</p>



<p>When employees feel that their values and beliefs are aligned with the company&#8217;s, they tend to be more engaged and committed. This is particularly true in international hires who might be far from their home countries and need a strong sense of belonging to thrive in a new environment. A strong cultural fit can lead to higher job satisfaction and longer tenures. When employees feel comfortable and valued within the organization&#8217;s culture, they are more likely to stay, reducing turnover rates and the associated costs of hiring and training new employees.</p>



<p><strong>Challenges and Strategies</strong></p>



<p>While the concept of cultural fit is universally acknowledged, evaluating it in international searches can be complex due to challenges like cultural differences, stereotyping, language barrier or diverse organizational cultures. After all what might be considered assertive in one culture could be deemed aggressive in another. And fluency in a language might not directly correlate with their ability to navigate the cultural intricacies of communication.</p>



<p>Hiring managers and HR professionals should be educated about various cultures and the potential biases that can emerge during the assessment process. Cultural awareness training helps in making more objective evaluations. Structured behavioral interviews can provide insights into how candidates have dealt with culturally sensitive situations in the past and it can also make sense to present candidates with scenarios that require them to navigate cross-cultural challenges.</p>



<p>Include employees from diverse cultural backgrounds in the interview process. Their perspectives can help evaluate a candidate&#8217;s compatibility with the existing team and the broader organizational culture. In some cases, offering a short trial period or project can allow both the organization and the candidate to assess cultural fit on a practical basis before committing to a long-term arrangement.</p>

<p>In today’s digital age, where virtual connections and online platforms dominate our social and professional interactions, it’s easy to overlook the value of in-person networking. However, despite the convenience and reach of online networking, there are still compelling reasons why face-to-face interactions remain essential for personal and professional growth.</p>



<p>First and foremost, in-person networking allows for genuine and authentic connections. That’s an experience that I keep making again and again. Meeting someone in real life enables us to pick up on subtle cues such as body language, facial expressions, and tone of voice that are often lost in digital conversations. These non-verbal cues provide valuable insights into a person’s character, intentions, and sincerity. It simply brings you closer to your conversation partner. And it makes the interaction more lasting. Building trust and rapport are vital in establishing meaningful relationships, and meeting face-to-face allows for the development of a deeper connection that can be challenging to achieve solely through online channels.</p>



<p><strong>Community and belonging</strong></p>



<p>Moreover, in-person networking fosters a sense of community and belonging. Attending industry conferences, trade shows, or local events brings professionals from diverse backgrounds together in a shared physical space. Ever since Covid showed us how it is to meet only digitally, it enhanced my sensation of how much more valuable in-person meetings are. Engaging in conversations, exchanging ideas, and learning from peers in a live setting can lead to unexpected collaborations, mentorship opportunities, or even lifelong friendships. The sense of camaraderie and support gained from networking in person can be invaluable in overcoming professional challenges and staying motivated on our career paths. Especially the last part is extremely important, I have learned.</p>



<p>Another aspect about in-person meetings is the immediate feedback in real-time. Instant feedback allows us to refine our communication skills, adapt our message to resonate better with our audience, and make a lasting impression. Additionally, the spontaneity of in-person networking often leads to spontaneous discussions, impromptu brainstorming sessions, and on-the-spot problem-solving, all of which can generate fresh insights and innovative ideas.</p>



<p><strong>Show yourself 360 degrees</strong></p>



<p>Lastly, in-person networking allows us to showcase our personality and unique qualities more effectively. In a world where digital profiles and resumes abound, standing out from the crowd can be challenging. However, meeting someone face-to-face allows us to make a lasting impression through our charisma, confidence, and enthusiasm. The way we carry ourselves, engage in conversation, and convey our expertise in person can leave a memorable impact on others and set us apart from our online competitors.</p>



<p>While online networking has undoubtedly revolutionized how we connect and communicate, the importance of in-person networking should not be underestimated. The ability to form genuine connections, cultivate a sense of community, receive immediate feedback, embrace serendipity, and showcase our unique qualities are all compelling reasons why face-to-face interactions remain crucial in our personal and professional lives. Balancing both online and in-person networking approaches can help us build a well-rounded network that accelerates our growth, fosters meaningful relationships, and creates opportunities that can shape our future success. <p>Let’s talk about something we all face. There is just so much to be done! As the world becomes more complex and competitive, the workload of people in leading positions – and all positions for that matter – continues to increase. Whether you are a CEO, manager, or team leader, etc., the demands on your time and attention can be overwhelming. Let’s explore why workload increases for people in leading positions and what can be done to deal with it.</p>



<p><strong>How did we get here?</strong></p>



<p>There are several reasons. One of the primary reasons is that as organizations grow and become more complex, there are more tasks to be done and more people to manage. This means that leaders have to spend more time and energy on planning, coordinating, and monitoring the activities of their teams. And on careful consideration and analysis, which can be time-consuming and mentally draining.</p>



<p>Leaders are often expected to be role models for their teams, setting an example of hard work and dedication. This can create a culture of long hours and high expectations, which can lead to burnout and stress, followed by reduced productivity, poor job satisfaction, and a range of physical and mental health problems. It&#8217;s important for individuals in leading positions to manage their workload effectively to avoid these negative effects and ensure their own well-being, as well as the well-being of their team and the organization. But how?</p>



<p><strong>How can workload be managed?</strong></p>



<p>Of course, we all know the skills to (in theory) manage workload. Prioritize tasks, delegate responsibilities, set boundaries, use technology or even seek support. But the still very much raging epidemic of burnout lets us wonder whether it can actually be managed anymore. Let’s take the example of delegating responsibilities. Yes, it makes absolute sense to decrease workload by putting the work on more shoulders. BUT: there is a talent shortage, so it may be difficult to hire more workers to decrease the workload.</p>



<p>This can create a vicious circle: When there are fewer employees to do the job, the workload may become even more overwhelming, leading to burnout and turnover, and making it even more difficult to find qualified workers.</p>



<p>To break this cycle, organizations need to be proactive in managing their workload and preventing burnout. In addition, organizations may need to explore alternative solutions to manage their workload effectively. These can be strategies like:</p>



<p>1.&nbsp;&nbsp;&nbsp;&nbsp;Redefining job roles</p>



<p>2.&nbsp;&nbsp;&nbsp;&nbsp;Upskilling and reskilling employees</p>



<p>3.&nbsp;&nbsp;&nbsp;&nbsp;Outsourcing non-core tasks</p>



<p>4.&nbsp;&nbsp;&nbsp;&nbsp;Implementing flexible work arrangements</p>



<p>5.&nbsp;&nbsp;&nbsp;&nbsp;Improving work processes</p>



<p>It&#8217;s important for organizations to be creative and innovative in managing their workload. By adopting a flexible and adaptive approach, organizations can maintain a positive work culture and ensure that their employees are not overwhelmed by their workload.
